His career spans telecommunications, automotive, mining, manufacturing, professional services, and banking. Each sector added a new layer to his understanding of people management, from shop floor realities to boardroom strategy. Today, as Chief Human Resources Officer at NMB Bank Plc, Akonaay sits at the center of one of Tanzania’s most ambitious people and culture transformations. His mandate is clear. From Support Function to Strategic Engine
Akonaay’s view of HR evolved over time. Early in his career, he saw HR largely as a support function. That perspective shifted as he moved across industries and into consulting at Ernst & Young, where he gained exposure to best practices across diverse organizations. He began to see HR as a strategic lever, capable of shaping culture, enabling execution, and accelerating growth.
That belief took full form at NMB Bank. After joining in 2014 and rising through senior roles, Akonaay was appointed CHRO in 2020. One of his defining moments came with the launch of the bank’s comprehensive three year culture transformation program. As custodian of People and Culture, he led a rigorous review of the existing workplace and designed a future culture aligned with the bank’s medium term strategy.
This was not aspirational branding. It was a data driven intervention, anchored in clear metrics, behaviors, and accountability. The program cemented his commitment to evidence based HR and reshaped how leadership decisions were made across the organization.
Investing Where It Matters Most
Akonaay is unequivocal about one thing. People are the engine of performance. Under his leadership, NMB Bank dramatically scaled up investment in its workforce. Staff costs as a share of total costs increased from 45 percent in 2019 to 57 percent by mid 2025. This followed a comprehensive review of benefits and signaled a deliberate commitment to employee well being.
The results speak loudly. Attrition fell from 5 percent to 3 percent. Internal promotions rose from 47 percent to 91 percent. Revenue per employee nearly doubled, reaching TZS 441 million. These are not abstract gains. They reflect a culture where people are supported, developed, and trusted to perform.
Initiatives such as the SIKIKA engagement forums, the NMB Balance diversity program, and the Ask CEO platform opened dialogue across the organization. Performance management was modernized through cascading objectives and automation, improving transparency and execution. Akonaay describes it simply. Digital transformation has been a cornerstone of his strategy. When an assessment revealed that most HR processes were manual, Akonaay led the shift to fully digitized systems. Performance reviews, training enrollment, loans, and support services moved online. A Learning Management System expanded access to continuous development. HR became faster, smarter, and more human.
Looking ahead, he is preparing NMB Bank for an AI enabled future. Dedicated digital talent roles, ongoing upskilling, and a Gen Z focused Management Trainee Program are already in motion. Plans for an innovation hub aim to embed experimentation across the organization.
